چکیده

مقدمه: سازمان‌ها از جمله نهادهای مهم در جهان امروز هستند که کارایی و اثربخشی آن‌ها وابسته به عملکرد نیروی انسانی است. نگرش مثبت نسبت به شغل در بهبود عملکرد نیروی انسانی در هر سازمانی حایز اهمیت می‌باشد. یادگیری غیررسمی از جهت تأثیر بر رضایت شغلی مدت زمانی است که مورد توجه محققان قرار گرفته است. این پژوهش با هدف بررسی روابط بین یادگیری غیررسمی و مؤلفه‌های آن با رضایت شغلی در بین پرستاران بیمارستان‌های دولتی آموزشی شهر اصفهان انجام شد. روش بررسی: پژوهش حاضر توصیفی همبستگی بود که به صورت مقطعی در سال 1390 انجام گرفت. جامعه‌ی آماری پژوهش شامل کلیه‌ی پرستاران شاغل رسمی و پیمانی بیمارستان‌های دولتی آموزشی شهر اصفهان به تعداد 785 نفر بود و حجم نمونه براساس جدول تعیین حجم Cohen و همکاران 278 نفر از آن‌ها را شامل می‌شد که به روش نمونه‌گیری تصادفی طبقه‌ای انتخاب شدند. ابزار گردآوری اطلاعات پرسش‌نامه‌ی یادگیری غیررسمی Alonderiene و پرسش‌نامه‌ی رضایت شغلی Warr و همکاران بود که روایی آن‌ها به روش صوری، محتوایی و سازه و پایایی آن‌ها با Cronbach's Alpha به‌ترتیب به میزان 73/0 و 89/0 محاسبه شد. تحلیل داده‌های پژوهش در سطح آمار توصیفی (فراوانی، درصد، میانگین و انحراف معیار) و استنباطی (ضریب همبستگی پیرسون و رگرسیون چندگانه‌ی گام به گام) با استفاده از نرم‌افزار SPSS نسخه‌ی 16انجام گرفت. یافته‌ها: بین رضایت شغلی با یادگیری غیررسمی (337/0=r)، نیاز به اکتساب (230/0=r)، نگرش‌های مثبت پاسخ‌گویان (164/0=r)، تخصیص منابع و زمان (120/0=r) و کسب اطلاعات (303/0=r) رابطه‌ی مثبت و معنی‌دار وجود داشت. نتایج رگرسیون چندگانه‌ی هم‌زمان نشان داد که نیاز به اکتساب، کسب اطلاعات و نگرش‌های مثبت بالادستان توان پیش‌بینی رضایت شغلی را دارا بوده است که با مشاهده‌ی رگرسیون گام به گام نیز این ارتباط تأیید شد. به این صورت که کسب اطلاعات، نیاز به اکتساب و نگرش‌های مثبت بالادستان نسبت به یادگیری به ترتیب 089/0، 139/0، 167/0 توان پیش‌بینی رضایت شغلی را دارا بودند. نتیجه‌گیری: براساس نتایج به‌دست آمده، می‌توان از طریق بهبود نگرش سرپرستان نسبت به فعالیت‌های یادگیری و به وجود آوردن احساس نیاز نسبت به یادگیری در میان پرستاران، رضایت شغلی پرستاران بیمارستان‌های آموزشی شهر اصفهان را بهبود بخشید. به نظر می‌رسد رضایت شغلی بالاتر، خود را در قالب نیاز به اکتساب و کسب اطلاعات و داشتن نگرش مثبت فرادستان نسبت به یادگیری آشکار می‌کند. واژه‌های کلیدی: یادگیری؛ رضایت شغلی؛ پرستاران؛ بیمارستان‌های آموزشی؛ بیمارستان‌های دولتی

Simple and Combined Relationships between Informal Learning and Job Satisfaction among Nurses in Governmental Teaching Hospitals of Isfahan City

Introduction: Organizations are the major institutions in the world that their efficiency is dependent on human resources and human performance. Positive attitude towards the job is an important target in any organization to improve the human resources. As long as, there is the interest focuses of researchers on informal learning based on job satisfaction impacts. This study investigated the relationship between informal learning and its components with job satisfaction among nurses in governmental teaching hospitals of Isfahan city. Methods: The current research was conducted as a descriptive- correlation study during 2011. The population consisted of the whole nurses (785) in governmental teaching hospitals of Isfahan city. The sample was included about 278 nurses that selected based on Cohen et al table from different departments of governmental teaching hospitals of Isfahan city and was selected by contribution random sampling method. The Informal learning questionnaire of Alonderiene and the job satisfaction questionnaire of Warr et al were used. The validity of content and construct was confirmed and the reliability with Cronbach's alpha calculated 0/73 and 0/89 respectively. The research data analyzed in descriptive (frequency, percent, mean, standard deviation) and inferential (Pearson correlation coefficient and stepwise multiple regression) statistics levels, using SPSS16 software. Findings: There was a positive and meaningful relationships between job satisfaction along with informal learning (r=337/0), the need for acquisition (r=230/0), Positive attitudes of responders (r=0/164), allocation of resources and time (r=120/0) and information (r=303/0). The simultaneous multiple regression results showed that the required acquisition, upstream information and positive attitudes had the ability to predict the job satisfaction which confirmed this relationship in stepwise regression. That is the data collection, requirement to acquisition and positive attitudes towards learning as on 0/089, 0/139, 0/167 had the power to predict job satisfaction. Conclusions: Based on achieved results, we can expect by improving caregivers attitudes toward learning activities and to create a feeling of need to learn among nurses, the job satisfactions of nurses will be improved in teaching hospitals of Isfahan city. It seems that job satisfaction can be determined in terms of need for data acquisition and having a positive attitude on learning.
